AI’s Hidden Labor Burden Shifts Heavily onto Middle Managers and Women

New research from the Notre Dame-IBM Tech Ethics Lab indicates that the rise of artificial intelligence in the workplace is generating a wave of unseen tasks, a burden that falls most heavily on middle‑level managers and female employees.

The study, conducted under the Institute for Ethics and the Common Good, examined how AI tools reshape daily workflows across a range of industries. While headline‑grabbing claims often focus on AI automating routine jobs, the researchers found that the technology also creates additional layers of coordination, monitoring and oversight that are rarely visible in traditional job descriptions.

Middle managers, who already act as the bridge between senior leadership and frontline staff, are now expected to train, fine‑tune, and continuously evaluate AI systems. This includes curating data inputs, interpreting algorithmic outputs, and troubleshooting unexpected behavior. The added responsibilities extend work hours and increase cognitive load, effectively redefining the role without corresponding changes in titles or compensation.

Women, who constitute a large share of the managerial cohort in many sectors, are disproportionately affected by this “invisible work.” The researchers point to patterns where female managers report higher frequencies of AI‑related administrative duties, such as documenting model decisions for compliance purposes and mediating disputes that arise from algorithmic recommendations. These tasks, while essential to the smooth operation of AI‑enhanced processes, are seldom recognized in performance metrics.

Experts in the lab caution that the hidden labor dimension could exacerbate existing gender gaps in career advancement. When additional, unacknowledged work accumulates, it can limit opportunities for strategic projects that are more likely to lead to promotions. Moreover, the lack of clear attribution makes it difficult for organizations to assess workload distribution and address inequities.

The findings arrive at a moment when corporations are rapidly scaling AI deployments. Industry leaders are urged to incorporate explicit accounting for these supplemental duties into job design, performance evaluation, and compensation frameworks. Transparent documentation of AI‑related tasks, equitable distribution of oversight responsibilities, and targeted support for those bearing the brunt of the hidden work are suggested as initial steps.

Future research from the Notre Dame‑IBM partnership aims to track how these dynamics evolve as AI systems become more autonomous. Policymakers and labor advocates are watching closely, recognizing that addressing the invisible labor created by technology will be essential to ensuring fair and inclusive workplaces in the age of AI.
